There is a big difference between a candidate who can tell us hundreds of baseball stats, and the candidate who has the right communication skills, customer service skills, background, and technical skills. 3 The Boston Red Sox need no introduction. The 2013 World Series Champions, and one of Major League Baseball s most popular and beloved teams, The Boston Red Sox attract near capacity crowds to Fenway Park for 81 home games a year. For the youngest generation, a trip to Fenway may mean catching a glimpse of their baseball heroes. For others, game day at Fenway is a long-standing family tradition, with season tickets passed down from generation to generation. Others descend on the stadium as out of town guests, to experience the taste and tradition that is Fenway. Regardless of whether it s a fan s first or 50th game, The Boston Red Sox want the fan experience to be second to none. It s what differentiates a baseball game from a baseball experience one will never forget. THE CHALLENGE Game Day Talent Critical to Providing a Superior Fan Experience Central to creating that memorable fan experience is the game day staff at Fenway. Game day staff includes ticket takers, ushers, greeters, security teams, video producers, ambassadors, tour guides and those who work at the Red Sox Nation and Red Sox Kids Nation fan clubs. Amy Waryas joined the Red Sox as Vice President of Human Resources in November, She understands the crucial role that game day staff play in providing an engaging fan experience. Waryas commented, Hiring the right people that understand how to provide a positive fan experience, and who go above and beyond to do so, is what we look for in our recruitment efforts. For us, it s all about the fans, and our game day talent is on the front lines and plays a critical role in ensuring an amazing, memorable experience.

4 By embracing digital interviews across all open jobs, we ve dramatically improved the recruiting function. We re getting to the best talent quickly, ensuring cultural and personality fit much earlier in the process, and have created fans across our hiring managers and candidates. It s been a true win-win situation for everyone involved and has helped showcase The Red Sox as a modern, cutting-edge employer. Michael Danubio Director of HR

5 THE SOLUTION The Move from Analog to Digital Recruiting The Red Sox employ approximately 500 game day staff in Boston each season. Prior to digital interviews, The Red Sox would hold a massive recruiting event at Fenway one Saturday in the winter, for interested candidates. Ultimately, the annual recruiting day was inefficient, said Waryas. The event would attract hundreds of interested candidates but was somewhat chaotic. It was confusing for candidates and managers, there was no way to efficiently screen candidates, and managers often wasted time with the wrong candidates. Ultimately, the event didn t create the kind of candidate experience we wanted our candidates are fans too so it was less than optimal for all those involved. The following year, the Red Sox HR team introduced an survey that was distributed to interested candidates, rather than hold a large scale career fair style recruiting event. The survey asked several questions including why the candidate was interested in working for the Red Sox and availability to work game days. The HR team would then schedule a full day of interviews based on survey responses. While it was an improvement to the process, this still wasn t an efficient way to screen candidates or a good use of manager s time, said Waryas. Managers found in the face to face interviews that many candidates didn t present themselves well or have the communication skills we required, so it was still a lengthy and inefficient process. Personality and communication skills are imperative to our game day staff since they are critical to ensuring a fun, engaging fan experience. Waryas hired Michael Danubio as Director of HR at the Red Sox in April, Danubio is responsible for all recruiting and hiring, from hourly game day talent to full time, front office talent. He was tasked with finding a better, more efficient way to screen candidates, return managers back to their day jobs quickly, and create a great candidate experience. After conducting a successful pilot on two open positions, we had a planning meeting about the next season s game day staff and I presented HireVue to the team, said Danubio. Managers and recruiters were hesitant at first, but open to pursuing this as an option. They understood how we would save time, make better hires, gain earlier insights into a candidate s skills, and make the process more efficient across the board. Digital interviews would also greatly improve the candidate experience, which was very important to us, since our candidates are our fans as well. Providing a great candidate experience is integral to our brand. There are so many people involved in our hiring process; it needs to be extremely efficient, streamlined and organized. The Red Sox selected HireVue because we knew we would be able to immediately get a better understanding of a candidate s passion, skills and fit. 6 THE RESULT The Red Sox Decrease Time to Hire; HR Leaders, Hiring Managers and Candidates Give Glowing Reviews The Boston Red Sox use HireVue On Demand Digital Interviews for the majority of Boston-based hires. This includes interns, hourly game day staff and full time, front office talent up to and including the Vice President level. HireVue On Demand Digital Interviews allow recruiters to send a link to a candidate to complete an interview from their computer or mobile device anywhere, anytime. Candidates aren t taking time off work or attending an all-day recruiting event, making digital interviewing much more convenient. Red Sox HR and hiring managers then review completed interviews with the same ease and access anywhere, anytime. They collaborate, rate, and share candidates across teams, spending time only with the best candidates, and greatly speeding the entire recruitment process. Now, Red Sox candidates who pass the initial screen of gameday availability and required experience are sent a link to complete their HireVue digital interview. The majority of our game day staff have other jobs, commented Danubio. They are policemen, teachers, fire fighters, customer service reps, or students. HireVue s digital interviews give our candidates the flexibility to complete their interview whenever it s most convenient for them without taking time away from their day jobs. This has greatly improved the candidate experience and streamlined and modernized our recruiting efforts. Danubio continued, There was some concern initially that the more senior generation of game day staff wouldn t adopt digital interviews, but it just wasn t true. This generation is much more tech savvy than many think - they all have smartphones, computers and many have ipads or comparable tablets. It turns out they are comfortable with the digital interviewing process and completed their interviews with no problem. With HireVue, we were able to hire 12 inside sales reps in less than three weeks; without HireVue, this would have taken at least eight weeks. Because we can screen faster and bring the best candidates in for final interviews quickly, we were able to make faster hiring decisions and dramatically reduce time to hire. This means my team is spending more time selling rather than reviewing bad candidates. Will Droste - Red Sox Director of Premium and Group Sales

7 Digital Recruiting Benefits at the Red Sox Up To 75% Reduction In Time To Hire Red Sox Director of Premium and Group Sales, Will Droste, is a big HireVue fan and uses the platform in his recruiting efforts. Droste said, With HireVue, we were able to hire 12 inside sales reps in less than three weeks; without HireVue, this would have taken at least eight weeks. Because we can screen faster and bring the best candidates in for final interviews quickly, we were able to make faster hiring decisions and dramatically reduce time to hire. This means my team is spending more time selling rather than reviewing bad candidates. Earlier, Better Insights Into Candidates Red Sox hiring managers report they have deeper insights into candidates earlier in the recruiting process because they have the chance to view their digital interview. It gave them the opportunity to spend time with the right candidates and skip those who weren t the most qualified. It also gave them a great view into a candidate s personality, which is critical in providing a fun, engaging fan experience. 24/7/365 Digital Recruiting Improves Productivity Even though our offices close between Christmas and New Year s, our candidates were still completing digital interviews during that time, said Danubio. When hiring managers returned after the New Year, they arrived to a digital candidate pool that they could immediately go in and review. It allowed us to hit the ground running in January. Better Candidate Experience The Red Sox report a much smoother and improved candidate experience with digital interviews. We actually received s from candidates after they completed their digital interviews who said they loved the process, appreciated the time flexibility, enjoyed taking the interview from their mobile device, said Danubio. Broader Candidate Reach With Social Sourcing The Red Sox HR team is also using HireVue s social sourcing app, OpenVue, as an integral part of its sourcing strategy. HireVue OpenVue allows us to set up a link that can be shared across multiple outlets we target in our sourcing efforts, said Danubio. This allows interested candidates to complete a digital introduction early on in the process, giving us a great souring advantage. By using HireVue to reach these candidates, we ve been able to broaden our reach and improve our sourcing efforts. OpenVue allows us to build great, qualified talent pools to have on hand at a moment s notice which will help us improve time to hire for future openings. Digital Talent Pipeline HireVue has helped us build an active talent pipeline and database of candidates to go back to when jobs open up, said Danubio. Rather than a database of static resumes, we now have a dynamic, digital talent pool that helps us quickly source pre-qualified candidates and gives us a jump start on future recruiting needs.
